
The Fall 2026 Common Final Examination wrapped up. Over three days, September 15 through 17, hundreds of CPA candidates across Western Canada sat down to write the final hurdle on their path to designation. For many, it’s the culmination of years of study, thousands of hours of practical experience, and a level of determination that deserves recognition.
But here’s the thing: the CFE is not the finish line. It’s a checkpoint in a much longer pipeline. And for Calgary employers, that pipeline is both a responsibility and an opportunity.
The Numbers Tell a Story
Alberta faces a structural shortage of qualified CPAs. A landmark CPA Alberta / BDO Five-Year Labour Market Study projects the province will need approximately 1,000 new CPAs annually over the next three to five years to keep pace with retirements, population growth, and evolving business demands. That breaks down to roughly 300 CPAs to replace those leaving the workforce, about 600 to support population growth, and another 100 to cover supply gaps.
Meanwhile, the pipeline is narrowing. CPA exam candidates have dropped 27% over the past decade, and 75% of Canadian CPAs are expected to retire within the next ten years. The math is simple: if employers don’t invest in emerging talent now, they won’t have the talent they need tomorrow.
Calgary’s economy isn’t making this any easier. Alberta’s real GDP growth forecast for 2026 has been revised upward to 2.7%, with Calgary leading major Canadian cities at 2.4%. Sun Life’s CPA Leadership Program provides three 12-month rotations across Finance and Accounting functions, paired with a dedicated buddy, a mentor, and an alumni coach. Global firms offer 30-month rotational placements with 20 paid study days, 4 paid exam days, tuition reimbursement, direct CPA mentorship, and monetary bonuses for passing exams within 36 months.
For Calgary employers, the question isn’t whether you can match these programs dollar for dollar. It’s whether you can demonstrate a credible commitment to candidate success.
The Three Pillars of CPA Candidate Support
1. Mentorship That Goes Beyond the Technical
The CPA practical experience requirements mandate that candidates be mentored by a CPA throughout their term, with meetings at least twice per year. But the best employers go further.
A designated mentor within your organization should support more than a technical review. It should extend to business writing capabilities, client communication skills, time management under pressure, and professional presence, the competencies that ensure candidates pass the CFE and transition effectively into full-time roles.
Early mentorship directly reduces candidate attrition during the intensive 18–24-month PEP period. That dropout window often costs employers more in replacement hiring than they would have spent on structured mentorship from the outset.
Action item: Assign a designated CPA mentor to each candidate before their first module begins. Build regular check-ins into the calendar, not just the semi-annual PERT meetings, but monthly or quarterly conversations about progress, challenges, and career goals.

The most effective CPA development programs use rotation to build breadth. The CPA PEP modules are graduate-level study completed while working full-time. Candidates need focused study time, flexibility around exam dates, and access to mentorship during intensive periods.
The industry benchmark is emerging: 20 paid study days and 4 paid exam days annually for rotational program participants. Data confirms that study time and exam-day support are among the top three factors candidates evaluate when choosing between employment offers.
Some employers go further. Weinstein Spira provides dedicated study time during normal hours, organizes off-hours study groups, and offers a $10,000 bonus for staff who successfully complete the CPA Exam process. Imperial Oil runs a “CPA Support Network” where recent program graduates mentor current participants on practice cases.
Action item: At minimum, provide paid study leave for module exams and the CFE. Consider covering exam fees, CPA dues, and study materials. And be intentional about workload management during exam periods.

The cost of turnover is staggering. Replacing a single accounting professional costs between 50% and 200% of annual salary according to SHRM and Personiv data. For leadership roles, that number climbs even higher.
Now consider the alternative: a candidate who completes their 30-month practical experience term with your organization, earns their designation, and stays because you invested in them. That’s not just retention, that’s a pipeline of future finance leaders who understand your business, your culture, and your clients.
Calgary’s finance leaders are already feeling the pressure. According to a recent survey, 58% of Alberta SMEs are struggling to hire skilled financial professionals. The competition for top junior-to-intermediate CPA talent has intensified meaningfully.
The organizations that will win are the ones that treat the CPA pipeline not as a cost centre, but as a strategic asset.

As the Fall 2026 CFE writers await their results, scheduled for release on December 4, many will be considering their next move. Some will stay with their current employers. Others will explore what’s out there.
For Calgary employers, this is the moment to ask: are we a destination where future CPAs want to build their careers? Do we have the mentorship, the rotations, the study support, and culture that keeps emerging talent engaged and invested?
